Abstract

The Aviation sector in the United Arab Emirates (UAE) is a cornerstone of the national economy, contributing approximately 18.2% of GDP (USD 92 billion) and supporting nearly one million jobs in 2023. For example, in Dubai, aviation accounted for around 27% of GDP (AED 137 billion) and employed over 630,000 individuals, with both figures projected to grow substantially by 2030. Given this economic importance, enhancing employee performance within the aviation industry is critical to sustaining productivity, innovation, and competitiveness. However, employee performance in this sector has not yet reached the desired level. Although previous studies have explored the influence of Information Technology (IT) capability, Knowledge Management (KM) capability, and Human Resource Management (HRM) capability on employee performance, they have typically examined these factors in isolation, overlooking their potential combined effects and the mediating role of organizational culture. This fragmentation has limited understanding of how internal capabilities interact to enhance employee outcomes. To bridge this gap, the present study develops an integrated framework that examines the joint influence of IT, KM, and HRM capabilities on employee performance, with organizational culture serving as a mediating indicator. Grounded in the Resource-Based View (RBV), Dynamic Capabilities Theory, and the Competing Values Framework (CVF), the study employs a quantitative survey of 420 senior employees and managers across three aviation organizations in Abu Dhabi which are Global Aerospace Logistics, EDGE Group, and Etihad Engineering. Furthermore, Statistical analysis was conducted using the Statistical Package for the Social Sciences (SPSS) and Partial Least Squares Structural Equation Modeling (PLS-SEM). The findings reveal that IT capability and HRM capability significantly and positively affect employee performance, while KM capability shows no direct effect. Organizational culture, however, exerts a significant positive influence and mediates the relationships between IT, KM, and HRM capabilities and employee performance. Overall, this study contributes to both theory and practice by extending the understanding of how internal capabilities and organizational culture jointly influence employee performance in the UAE Aviation sector.
